THE SCIENCE
Hiring feels like judgment. It should be evidence.
The research behind the 6-Step Performance Engine™ - what actually predicts performance, and why most interviews never touch it.
THE RECOGNITION
The interview went well. Everyone agreed. That agreement is the most expensive instrument in your company - it measures how the room felt, not how the candidate performs.
Research heritage since 1999 · 60%+ of the Fortune 500 have used Qualigence · 85% retention on placed candidates over 24 months
OPINION VS EVIDENCE
Every step of most processes adds opinion. None adds evidence.
The intake adds opinion when it becomes a requirements dump instead of a performance standard. The recruiter screen adds opinion when it tests presence instead of history. The hiring manager interview adds opinion when it measures rapport instead of evidence. The debrief adds opinion when it becomes a vote instead of a review. The decision adds opinion when it is a gut call instead of a confirmation.
Each step compounds the error from the last. By the time you make the hire, you have six layers of opinion stacked on top of each other and no evidence underneath any of them.
THE PREDICTOR
Behavior under pressure is the only predictor worth paying for.
A candidate who managed through a failed product launch, a team that wouldn’t follow, a board that lost confidence, a quarter that collapsed - that history is evidence. It is what the role will demand of them. It is the only question worth asking: what did they do, what did they learn, and what did the result prove?
Results-Based Interviewing™ is built on this principle. Every question is sourced from the definition of winning set at intake. The answers are evaluated against the performance standard the role requires - not against how the answer sounded.
THE WRITE-UP STANDARD
What a real evidence file looks like.
Every finalist we produce arrives with a decision document. It contains:
- The outcome at stake in the role
- The capability we validated
- The specific evidence gathered
- The remaining risk
- The recommended interview focus for your team
- Our recommendation
A resume summary tells a hiring committee what a candidate has done. An evidence file tells them whether the candidate will produce what the role requires. The two are different documents. Only one makes a decision.
THE TEACHING CREDENTIAL
We teach this discipline inside Fortune 500 recruiting teams.
Qualigence trains the recruiting team inside a Fortune 500 global manufacturer and certifies recruiters through REI, the education arm of Guide, Don’t Drive™.
We teach this for a living. The discipline in the training room is the same discipline we run on every search. When Qualigence installs a selection standard inside your TA function, it is not a methodology we invented for the engagement - it is the system we have been building and teaching since 1999.
AI LISTS VS. VERIFIED RESEARCH
An AI can generate four hundred names tonight. Research tells you which three matter.
AI-generated lists are fast. For roles with consistent titling and wide markets, they narrow the starting universe quickly. That is their real value - and pretending otherwise wastes your time.
What they cannot do: verify availability, confirm compensation reality, read org context, or determine whether any of those names are actually movable. Scraping produces names. Research produces evidence - verified, sourced, current.
The difference shows up at the intake, when a list either becomes a strategy or a do-over. Names in days. Verified availability in weeks. Only one of them survives an intake.
THE ENGINE
The 6-Step Performance Engine™ - walked step by step.
STEP 01
Winning
A written definition of what success looks like at 90 days, 6 months, and 12 months. Not a requirements list. A performance standard.
STEP 02
Identity
The behavioral standard the role demands - who this person must be when pressure hits, not who they are in a calm room.
STEP 03
Behavior
Structured evidence: what the candidate has repeatedly done under pressure, tested against the definition of winning. Results-Based Interviewing™ - not resume fluency.
STEP 04
Tolerance
Written red-flag protocols that close the 'strong enough, let it slide' loophole. What the process allows becomes the standard.
STEP 05
Standards
Feedback that cites evidence. Decisions that confirm the definition of winning. 'I liked them' stops counting as data.
STEP 06
Performance
The outcome the first five steps produce. Measured at 30, 60, and 90 days. Not a hope - a standard carried from intake through the decision.

QUESTIONS
Why do interviews fail to predict performance?
Most interviews measure three things: how well a candidate prepared, how comfortable the interviewers felt, and whether the candidate said the right things at the right moments. None of those three things predict how a person performs when a strategy breaks, a team resists, or a market turns. Interviews are optimized for impression. Performance is a function of behavior under pressure. The two are not the same instrument.
What does behavior under pressure actually predict?
Repeated behavior under pressure is the strongest available predictor of future behavior under pressure. Not stated values. Not cultural alignment scores. Not the warmth in the final interview. What a candidate has actually done when their plan broke, when they were wrong, when the team wouldn't follow - those are the data points that predict what they will do when the role puts them in the same position. The 6-Step Performance Engine™ is built to surface that evidence systematically.
What is Results-Based Interviewing™?
Results-Based Interviewing (RBI) is a structured behavioral evaluation system built around the actual outcomes the role requires. Every question is built from the definition of winning set at intake - not from a generic competency library. For a COO role, an RBI question might be: 'Walk me through the quarter your operating plan broke. What did you see first, what did you change, and what did the next quarter prove?' Chemistry does not survive questions like that. Evidence does.
How does the 6-Step Performance Engine™ differ from a standard hiring process?
A standard hiring process adds opinion at every step: the intake is a requirements dump, the interview is a conversation, the debrief is a vote, the decision is a gut call. The 6-Step Performance Engine carries one definition of winning from intake through the decision. Every step adds evidence against that definition. By the time you reach the decision, you are confirming what you already know - not betting on chemistry.
THE PLAN
One call. Bring the role and the problem you haven't been able to solve.
The engine takes it from there - research, screen, evidence, debrief.
You own the decision. We built the system that made it defensible.
Science applied to the wrong criteria still selects the wrong person. Write the definition of winning before you screen.
