NON-PROFIT RECRUITING & EXECUTIVE SEARCH

The mission doesn’t survive the wrong executive hire. Neither does the funding.

Hiring discipline for non-profit boards and executive teams - the ED, development, and program leaders your donors, funders, and community are counting on.

02The pressure

Donor trust is built over years and spent in one bad leadership stretch. The development director who leaves takes relationships that took a decade to build. The next executive hire either compounds the mission or quietly drains it.

Most non-profit hiring is decided by consensus and chemistry - a board that interviews for passion and likability because that feels mission-aligned. Passion is real. It is also not a capability. The interview rarely tests what happens when the grant falls through, when the program outgrows the founder, when the budget forces a choice between two goods.

Mission organizations tolerate underperformance longer than any other sector - loyalty and shared purpose make the drift feel like grace. We design the screen, and the standard, for the moment the mission actually gets tested.

Passion gets the interview glowing. Behavior under pressure runs the mission.

THE KIND OF QUESTION THE INTERVIEW ASKS

Tell me about the year a major funder pulled back. What did you cut, what did you protect, and what did your team’s and donors’ retention look like after?

04The plan

Non-profits run on the same two engines as any enterprise - structure and behavior - with less room for error and more reasons to look away from drift. The 6-Step Performance Engine™ defines winning per role in mission outcomes, not job-description language, screens candidates for how they decide under funding pressure, and installs the tolerance discipline boards struggle to hold with people they admire.

Qualigence installs the hire. LLI installs Guide Leader around it. One system, two doors.

THE STAKES

Mission organizations forgive underperformance longest - and the funding, the board’s patience, and the community’s trust all expire faster than the loyalty does.

07Common questions
How do you screen for stewardship discipline when the board hires for passion?

Passion is real. It does not tell you how a candidate decides when the grant falls through, when the program outgrows the founder, when the budget forces a choice between two goods. We design the screen for those moments - behavioral prompts built from your mission's actual pressure points, not from how well someone can speak to your cause in an interview room.

How do you help a board that has never run a structured search?

We partner directly with the board - usually two or three working sessions - to define winning for the role before the search opens. Most non-profit boards have done consensus hiring, not structured selection. We install the process and run it alongside them, so the board leads the decision but the screen holds the standard.

What happens if the Executive Director hire doesn't work out?

Retained searches carry a replacement guarantee. Equally important: the integration window matters most for non-profit leaders, where the board's patience and the staff's trust are both on the line in the first 90 days. We stay engaged through that window specifically because that's where most ED installs quietly begin to unravel.

Stop hoping. Install the discipline that makes the next ED - and the one after - produce.
